African Engineers: Green Cutlasses

In an age in which Greens preach more loudly than Christians it is fitting that popular Biblical quotations find new green expressions. In Ghana, grassroots engineers have reinterpreted Isaiah's vision of turning swords into ploughshares by turning worn out band-saw blades into farming cutlasses. Band-saws are used in Ghana's numerous sawmills to turn its mighty forest trees into wooden planks, but making cutlasses from the old blades is helping small farmers to feed themselves and their village communities. Although this activity does nothing directly to preserve the forests it does recycle precious imported material and preserve it for use in a greener setting.

Band-saw blades are made of specially formulated carbon steel that combines the properties of hardness with flexibility and shock resistance. The metal can provide a sharp and durable cutting edge with the capability to run bent around steel rollers in a continuous loop. According to veterans of the sawmilling industry, all that these blades cannot survive is meeting a large rock that has been carried up by the tree as it grew and become embedded deep within its enormous trunk. Needless to say, steel of this quality is ideal for farmers' cutlasses used for weed control and clearing scrub.

In informal industrial areas, or kokompes, like Suame Magazine in Kumasi, a cutlass maker's workshop is identified by a pile of old band-saw blades lying nearby. The conversion process is really hard work. The material is so hard that it can be cut only by a hammer and chisel. The sharp cutting edge of the chisel can survive only a few blows before it needs re-sharpening and this is effected with the aid of an electric grinding machine, usually mounted on an old wooden bench. By this arduous process the outline of the cutlass blade emerges from the flat steel sheet of the old band-saw blade.

The shape of the cutlass blade includes the outline of the handle. Two holes are punched to allow a wooden handle to be held in place by rivets. The two wooden parts of the handle are usually made by a carpenter and supplied ready shaped to be fixed by the cutlass maker. With a wooden half-handle placed on each side of the steel blade, holes are drilled through the wood and the three-part sandwich is held firmly together by two steel rivets. The cutlass is finished by sharpening the cutting edge on the same grinding machine used for re-sharpening the chisel. When well crafted, as many of them are, the locally made cutlasses are of comparable appearance and effectiveness as imported models.

The high priests of the green movement would like to see the complete preservation of the tropical forests. This would entail the cessation of logging, the closure of sawmills and the eventual demise of the local grassroots cutlass industry. Ghana's farmers would become dependent on imports, or local production based on imported material, for all of their cutlasses. How to Create Effective Training Games

1. Targeting recall

Games that are based on information recall are most useful after a session where factual information has been discussed. 2. Dice and track games

In these games the player throws a dice and advances a counter along the track the number showing on the dice. If their counter lands on a question space on the board, they must answer the question correctly to stay on that space. If they fail to answer, they go back to where they were on the previous turn.

The questions can be written either on a reference list with the answers on the back, or written directly onto the board with an answer list as reference. Each segment of the track, or at least the questions, must be numbered. The questions should be easily answered with short answers.

The board may have single or multiple tracks depending on how many players will be using the game. If more than one track is used, the tracks must be divided into an equal number of spaces for counters to land on.

You can add another dimension to the game by awarding tokens for each agreed correct answer. Success can then achieved by either the player who gets 'home' first or the player at the end of the game with the greatest number of correct-answer tokens.

3. Card and track games

These games have a deck of printed cards with the facts you want recalled on one side and the answers on the back with a number. The players each have a counter that they advance along a segmented track. These segments don't need to be numbered because it is the points on the cards that make the play.

On their turn the player draws a card from the top of the pack - questions up and answers down. The player must not turn over the card until after they give an answer. To claim the number of points (forward spaces) written on the card, they must turn over the card and read the model answer out to the group. The group must agree that the player's answer is correct. In this way all players hear the question and the answer and must reason out whether the two answers mean the same thing. The whole group gets double-exposure to the information.

You can add an extra dimension to the competition by having a score card for each player where they record right and wrong answers and the actual value of the answers they answered correctly, and take away the value of the answers they got wrong. The game continues until all cards have been played or one player passes the 'finish line'.

4. Games to avoid

Avoid designing a game that penalizes trainees or singles out failures. Training games are teaching tools not tests so they must be fun to be effective. Always write clear step-by-step rules and then test on your friends or other tutors before introducing them to course participants.

Complicated games may end up distracting trainees from the learning because they will focus on getting the rules right rather than understanding the information.

In order to reach your full potential, you need to know the basic requirement for your career growth. You cannot go blindfolded in some direction and expect significant success in your career. Though your educational qualifications, present job or organization, experience, etc. may have some influence, your 'performance at work' is the most important factor that determines your future career growth.

Though some students of certain colleges may appear to get a break (job) easily, getting into such colleges and meeting the performance criteria of the college is difficult. Since the students from such colleges have demonstrated track record of performing consistently for years, it is assumed they will do the same in future.

Performance is not negotiable for good career:
It is an open secret that in any organization, only 30% of the people do 70% of total output. Organizations seek this kind of performers and nobody loses such performers in recession/layoff. The remaining people's work is not very result oriented and hence their job security is also bleak.

As GE (General Electronics) was reinventing itself as the world's most admired company in 1980s and 90s, it removed bottom 10% of its workforce (non-performers) every year. On the other hand, it appreciated the top performers with 2 to 4 times the incentives of an average performer.

Banks and Pharmaceutical industries hire employees and keep their job position off-roll for 2 years. Employees will get into on-rolls only if they perform well. Performance of a person is evaluated over a long period.

In Army, you will be promoted to next level only if you perform well, otherwise you will remain at a lower position. The lower your position, the earlier you retire. The situation is same in reputed consulting companies - it is 'Up or Out'. You should perform and go to next level; otherwise, you will be out. Typically only 1 in 5 gets promoted, the rest leave the organization.

Performance is the key factor:
When you buy something with your hard earned money, do you buy something that offers lower value and costs more? Especially, when you have an alternative that offers value at a lower cost? The business environment is extremely competitive and there is a place only for performers in the long run. If you perform well, you will definitely see a lot of career growth.

Career growth means climbing up the ladder in the organizational hierarchy. It includes acquiring higher level skills and competencies (that are difficult), handling more difficult challenges, ability to get better results for the company. In order to get these, you need to perform well at your role. You need to bring about more economic value addition.

If you are a performer, you will have access to more senior people in the organization, you will get more privileged information and you will have a chance to involve in planning and higher level of execution. You will also get opportunities to perform. All these help your career to progress well and come with better compensation.

However this career growth is not easy. For a certain number of people in junior role, there are far fewer senior level people. So, only a small number of people go to next level. Achievement, i.e., performance on your job responsibilities is the key parameter to go to next level. Career growth rewards/recognitions are given to those who clear the performance goals/targets by wide margin.

Performers will be recognized:
Good organizations are performing organizations. Some imbalances may exist for a year or two. As Warren Buffet says, good organizations perform 8 out of 10 years. Average companies perform 2 out of 10 years.

Performers never lose their value like teak tree. If you see, teak generally grows steadily but slowly. For the first seven years, it will have no or less value. As the years pass on, it grows stronger and stronger increasing its value. It may appear for a short time that performance does not pay. But in long run only performers will stay.

Experience is not a substitute for performance:
A person with less experience but better track record of performance is more likely to be hired, promoted or rewarded in a good organization.

If you are a performer, you will be definitely recognized by others. Your performance will show your strengths and capabilities. Performance is the key factor which helps you excel and reach great heights in your career.

How to Engage Learners and Keep Training Courses Fun

1. Review your course plan or schedule.

Take a look at your course plan from the point of view of the trainees. If your trainees are very much hands on people, determine how much of your course gives them opportunity to do things.

One course I helped design had wood industry trainees trying out different modes of communication outside. It was a bit like the child's game of passing whispers and demonstrated how easily messages can be scrambled on a worksite.

2. Use breaks for further learning challenges

By giving breaks a purpose you will create some urgency to get started again. Trainees will want to know if what they found out is 'true'. Consider whether you can add challenges to your course during lunch breaks. These can include:

  • Searching for answers in a manual
  • Doing some research on a computer
  • Discussing a set topic and presenting conclusions after the break
  • Texting to others who may know the answer

3. Convert PowerPoints to video

If all your presentation material is in PowerPoint, consider using PowerPoint conversion software to change some of it to a video presentation. Captivate and Movavi are two I have tried.

If you add voice-over get someone else to read the script for each slide. A different voice varies the dynamic and aids recall. Break-up PowerPoints with illustrations and reduce the words. If it's a video, let the voice-over do the explaining.

4. Introduce challenging questions

Prepare a list of questions about the information you are presenting. Use 'enquiry' questions that encourage trainees to review what they already know and compare it to what they are learning.

Questions could be modelled on these:

  • "Given what you have just learned, how could you apply this in your workplace?"
  • "In what circumstances would this not apply?"
  • "Would this be possible without installing new equipment?"

5. Change training activities to different forms

Plan to change one activity each time you run the course. You don't have to throw out the current method, just put it away and bring it out for another time you teach it. Changing your methods of teaching gives you a fresh look at the material too.

No activity will teach without your input. The activity debrief is where you draw out the learning that trainees need to take back to their workplaces.

Training does not have to be all one direction - 'I talk you listen'. You can get across information in a variety of ways.

  • Bring in an expert for a topic. The trainees will listen more attentively and realize that other people have similar experience or knowledge.
  • Have a group debate. Each small group (3-4 trainees) is given different short articles on the topic. They are to read and discuss the article and decide on the key points. Then they feed back to the whole group for further discussion guided by you.
  • Create a group activity. These can vary hugely depending on the topic and the technical competency of the group. The physical activity is more likely to cement the learning.
  • Design a board game. Board games can be great for getting across facts and principles. They do require some thought to work well. Most effective training board games require the players to answer questions correctly to reach the goal. The learning occurs during the game and afterwards in the trainer-led debrief.

Summary

Bringing enthusiasm back into your courses requires a bit of time and mental energy. The rewards, however, can be great for you and the people you are training.
